Corporate Social Responsibility and Quality of Work Life as Determinants of Organizational Identification and Turnover Intention: Evidence from the Angolan Banking Sector

El presente estudio tiene como objetivo analizar la influencia de la Responsabilidad Social Corporativa (RSC) y de la Calidad de Vida en el Trabajo (CVT) en la Identificación Organizacional (IO) y en la Intención de Rotación (IR) en el sector bancario angoleño. Se adoptó un enfoque cuantitativo, basado en una muestra de 120 colaboradores de instituciones bancarias, seleccionados mediante un muestreo no probabilístico por conveniencia, en función de la accesibilidad y disponibilidad de los participantes.La recolección de datos se realizó a través de un cuestionario estructurado, siendo posteriormente analizados mediante el software IBM SPSS Statistics, lo que permitió la aplicación de análisis estadísticos descriptivos e inferenciales para evaluar las relaciones entre las variables en estudio. Los resultados evidencian que la percepción positiva de las prácticas de RSC y altos niveles de CVT están significativamente asociados con un aumento de la Identificación Organizacional. Los colaboradores que reconocen prácticas socialmente responsables y condiciones laborales favorables tienden a desarrollar un mayor sentido de pertenencia, alineación de valores y compromiso organizacional. Sin embargo, se observó una contradicción relevante: a pesar de los altos niveles de CVT e IO, la intención de rotación presentó valores elevados, no identificándose una relación estadísticamente significativa entre IO, CVT e IR. Estos resultados sugieren que la intención de salida puede estar influenciada por factores contextuales adicionales, como las condiciones económicas y las expectativas profesionales. El estudio contribuye a la literatura al contextualizar estas relaciones en el entorno angoleño, reforzando la importancia de políticas organizacionales orientadas al bienestar y la sostenibilidad de los colaboradores.
